Performance Appraisal Criteria at TCS

OBJECTIVES
Data relating to performance assessment of
employees arc recorded, stored. and used for
seven purposes. The main purposes of employee
assessment are:
1. To effect promotions based on competence and
performance.
2. To confirm the services of probationary employees
upon their completing the
probationary period
satisfactorily.
3. To assess the training and development needs of
employees.
4. To decide upon a pay raise where (as in the
unorganized sector) regular pay scales
have not been fixed.
5. To let the employees know where they stand
insofar as their performance is concernedand to
assist them with constructive criticism and guidance
for the purpose of theirdevelopment.
6.To improve communication. Performance appraisal
provides a format for dialoguebetween the superior
and the subordinate, and improves understanding of
personal goalsand concerns. This can also have the
effect of increasing the trust between the rater
andthe ratee.
7. Finally, performance appraisal can be used to
determine whether HR programmes such
a selection, training, and transfers have been
effective or not.
Broadly, performance appraisal serves four
objectives-

PERFORMANCE APPRAISAL AND COMPETITIVE

The objectives of performance appraisal, point out


the purpose which such an exerciseseeks to meet.
What needs emphasis is that performance evaluation

encouraging high levels of performance, the
evaluationsystem helps identify employees with

Specifically, performance appraisal has helpedthe TCS

TCS conducts two appraisals:


1.At the end of the year
2.At the end of a project.
Appraisals are based on Balanced Scorecard, which
tracks the achievement of employees
on the basis of targets at four levels —
 financial
 customer
 internal
 learning and growth
The financial perspective quantifies the employee’s
contribution in terms of revenue
growth, cost reduction, improved asset utilization and
so on;
The customer perspective looks at the differentiating
value proposition offered by the employee;
the internal perspective refers to the employee’s
contribution in creating and sustaining
value;
the learning and growth are self-explanatory.
The weightage given to each attribute is based on the
function the employee performs.

Based on their individual achievements, employees


are rated on a scale of one to five
(five = “superstar”). If employees get a low rating
(less than two) in two consecutive appraisals, the
warning flags go up. “If the poor performer continues
getting low scores
then the exit option may be considered”

Over the years TCS has found the pattern that leads
to the maximum decline inperformance — boredom. If
employees work for more than two years on the
sameproject, typically either their performance dips
or they leave the organization.

To avoid that, TCS shuffles its employees between


projects every 18 months or so.

that his performance is beingappreciated and
recognized. TCS's performance management system
has metamorphosedinto one that emphasizes
objectivity and a system that mandates performance
evaluationagainst pre-determined criteria.

participation of the senior management in
thedetermination of guidelines for the performance
appraisal process. The process ensurebuy in of the
employees since the guidelines for the rating system
and its conversion intomoney terms is not unilaterally
decided by HR but is a consensus of a cross
functionalteam with representation from all levels.

an online system called the HumanResource
Management System- an Oracle Developer 2000
based tool. The systemindividual right from his
biographical details to his projects performance. An
employee'sperformance history at the click of a
button and this accurately maintained for
14000employees! Right from his entry, an employee
in TCS get formal performance feedbackonce very two
months till such time that he is confirmed after which
the performancefeedback is provided twice every
year on a formal basis. TCS however
widelyencourages informal feedback discussions
between Project Leaders and Team Membersand this
concept has found an overwhelming appeal among
the people.

TCS Campus Recruitment Procedure

To be taken in the campus computer network -

1. Aptitude Test: 90 Minutes for 90 questions

The test contains many aptitude questions which


aren't very tough. You can move around questions
and revisit the questions if you skipped them in the
first 'go around' the question set. However, there are
three sections [Verbal, Quantitative & Reasoning] and
you *cannot* return to a section once you've left it.

2. Psychometric Test: 30 Minutes for 120 questions

I always wondered why TCS has this test in its


campus recruitment process. Lot of students fear this
test as there is 'nothing' really prepare for. So here's
a tip for all of you: Just answer all the questions with
positive attitude. This test is a multiple-choice
question. For example if the question is "While
organizing a friend's birthday party", opt for answer
that is most positive and energetic (like "I take the
lead and organize it").

Also, another most important tip is "Stick to the


'positive' tone" you've adopted. It's very important as
the questions will be presented to you random order.

3. Technical Interview:

You'll be questions mostly on your final year/third


year project and basic programming skills. Also be
prepared to answer few questions on your
engineering trade.

4. Personal Interview:

If you've reached the Personal Interview, there's a


99% chance you'll get through. Just answer all the
question, have good communications skills and be
confident, not over-confident.

TCS - New Organization Structure


Starting April 1st TCS will be adopting a New Organization structure, TCS is the
largest Indian / Offshore IT Services provider with close to 100000 on its roles.
"As we scale up over 1,00,000 employees, TCS needs a structure that allows us to
build a nimble organization to capture new growth opportunities," Mr S Ramadorai,
CEO and Managing Director, TCS said. The organization has been restructured into
five units, which will provide customers a single view of the company. The units
would address new growth opportunities, provide sharper accountability and
groom new leadership, its COO and Executive Director N. Chandrasekaran told.
N Chandrasekaran, chief operating officer, TCS, said: “It (the earlier structure)
was great five years back when we were only 15,000-20,000-people strong. Today,
with over 1,00,000 people across multiple geographies, there is a need for a new
structure.”

The new structure, defines the organization into


five ISUs — industry solutions group (ISG), major
markets group (MMG), new growth market group
(NMG), strategic initiative group (SIG) and
organization infrastructure group (OIG) - would
be headed by a director, reporting directly to
the COO.
The Five ISU's explained:
The ISG unit will have multiple units dedicated to all the verticals that the
company has presence in. All the existing clients will come under this group. Each
unit under this will be of manageable size (which the company describes as having
2,500-5,000 people). Since BFSI segment is the largest segment with more than
35,000 people. This would be further divided into four units for better focus and
manageability. The director of each these units will have complete empowerment
on developing the resources, technical expertise, HR support, and financial
support among other needs.
The major markets' unit will focus on geographies of the US, UK and Europe. The
unit will be responsible for getting prospective and new client wins. While the
group is focused on geographies they will also be responsible for brand building,
maintaining relations with the analysts' community and the customers.
The new growth markets group will have three different units focusing on- India,
APAC and emerging markets. These three units will own end-to-end responsibility
from client wins to maintaining long-term relations.
The fourth group- strategic initiative unit will have three important units. First, is
the TCS financial solutions unit, which was announced in the first quarter of this
financial year. Second, soon to be announced small and medium enterprises
business solutions and finally, a new unit for platform BPO solutions.
Finally, the organization infrastructure group will have four units, which will look into
issue like process excellence, technology excellence, shared services group and resource
management group. Each of these will again have individuals of proven capabilities and
expertise.
